This applied qualitative study was conducted using grounded theory. The participants comprised 18 educational management specialists and middle- and senior-level managers in the Ministry of Education who were selected through purposive sampling until theoretical saturation was achieved. Data were collected through semi-structured interviews and analyzed using Strauss and Corbin’s constant comparative method through open, axial, and selective coding. Member checking and triangulation were employed to enhance the trustworthiness of the findings. The analysis identified six major categories constituting the futures-oriented professional development model for school principals. Causal conditions included transformations in the education system, financial resources and budgeting, principals’ individual motivation, and efficient human resources. The central phenomenon was principals’ professional development, comprising educational development, research skills, managerial skills, leadership skills, and individual development. The strategies for achieving professional development were classified into individual, group, and organizational strategies. Structural, organizational, individual, and group factors emerged as intermediary conditions, while budgetary provisions, regulations and guidelines, and characteristics of program implementers were identified as intervening conditions. The consequences were classified into intra-organizational and extra-organizational outcomes, including enhanced student motivation and learning, professional growth of teachers and staff, development of learning organizations, greater parental participation, improved educational quality, stronger interorganizational relationships, and increased organizational productivity. Futures-oriented professional development of school principals depends on the coordinated interaction of individual, organizational, structural, and policy-related factors; therefore, the proposed model can provide a systematic framework for planning, evaluating, and continuously developing principals’ competencies in response to future transformations in educational systems.</p> <p>هدف پژوهش حاضر ارائه الگوی توسعه حرفه‌ای مدیران مدارس مبتنی بر آینده‌پژوهی با استفاده از رویکرد نظریه داده‌بنیاد بود. پژوهش حاضر از نظر رویکرد، کیفی و از نظر هدف، کاربردی بود و با استفاده از روش نظریه داده‌بنیاد انجام شد. مشارکت‌کنندگان پژوهش شامل 18 نفر از متخصصان مدیریت آموزشی و مدیران میانی و عالی وزارت آموزش‌وپرورش بودند که به روش نمونه‌گیری هدفمند و تا دستیابی به اشباع نظری انتخاب شدند. داده‌ها از طریق مصاحبه‌های نیمه‌ساختاریافته گردآوری و با استفاده از روش تحلیل مقایسه‌ای مداوم استراوس و کوربین در سه مرحله کدگذاری باز، محوری و انتخابی تحلیل شدند. برای بررسی قابلیت اعتماد یافته‌ها از وارسی اعضا و سه‌سویه‌سازی استفاده شد. تحلیل داده‌ها نشان داد الگوی توسعه حرفه‌ای مدیران مدارس مبتنی بر آینده‌پژوهی از شش مقوله اصلی تشکیل شده است. شرایط علی شامل تغییر و تحول در آموزش‌وپرورش، بودجه و منابع مالی، انگیزه‌های فردی مدیران و منابع انسانی کارآمد بود. پدیده محوری، توسعه حرفه‌ای مدیران بود که ابعاد توسعه آموزشی، مهارت پژوهشی، مهارت‌های مدیریتی، مهارت‌های رهبری و توسعه فردی را دربر گرفت. راهبردهای تحقق آن در سه سطح فردی، گروهی و سازمانی شناسایی شد. عوامل ساختاری، سازمانی، فردی و گروهی به‌عنوان شرایط واسطه‌ای و بودجه، آیین‌نامه‌ها و دستورالعمل‌ها و ویژگی‌های مجریان برنامه به‌عنوان شرایط مداخله‌گر استخراج شدند. پیامدهای الگو نیز در دو سطح درون‌سازمانی و برون‌سازمانی نمایان شد و شامل ارتقای یادگیری و انگیزش دانش‌آموزان، توسعه حرفه‌ای معلمان، شکل‌گیری سازمان یادگیرنده، بهبود مشارکت اولیا، افزایش کیفیت آموزشی، تقویت ارتباطات برون‌سازمانی و ارتقای بهره‌وری بود. توسعه حرفه‌ای آینده‌نگرانه مدیران مدارس مستلزم تعامل هماهنگ عوامل فردی، سازمانی، ساختاری و سیاستی است و الگوی ارائه‌شده می‌تواند چارچوبی برای برنامه‌ریزی، ارزیابی و توانمندسازی مستمر مدیران در مواجهه با تحولات آینده نظام آموزشی فراهم کند.</p> https://journaltesd.com/index.php/tesd/article/download/491/319
