شناسایی پسامدهای بهزیستی کارکنان بیمارستانهای دانشگاه علوم پزشکی مشهد: یک مطالعه فراترکیب

پژوهش حاضر با هدف شناسایی، اعتبارسنجی و اولویتبندی پسامدهای بهزیستی کارکنان در بیمارستانهای وابسته به دانشگاه علوم پزشکی مشهد انجام شد. این پژوهش از نظر هدف توسعهای، از نظر طرح توصیفی–پیمایشی و از حیث ماهیت دادهها آمیخته بود. در بخش کیفی، فراترکیب بر اساس رویکرد هفتمرحلهای سندلوسکی و باروسو انجام شد. جامعه پژوهش شامل منابع علمی مرتبط با پسامدهای بهزیستی کارکنان منتشرشده در پایگاههای معتبر داخلی و خارجی طی سالهای 2005 تا 2025 بود. از میان 241 منبع شناساییشده، 50 مطالعه مرتبط بهصورت هدفمند انتخاب و با روش تحلیل مضمون بررسی شد. روایی مطالعات با ابزار ارزیابی حیاتی گلین و پایایی کدگذاری با ضریب کاپای کوهن ارزیابی شد. در بخش کمّی، 16 نفر از خبرگان بیمارستانهای دانشگاه علوم پزشکی مشهد به روش هدفمند انتخاب شدند و مضامین استخراجشده طی دو مرحله دلفی فازی اعتبارسنجی و اولویتبندی شدند. ضریب کاپای کوهن برابر با 0.759 و معنادار بود (p<0.001) که بیانگر توافق مطلوب ارزیابان و پایایی مناسب استخراج شاخصها بود. نتایج فراترکیب و دلفی فازی به شناسایی پنج بعد اصلی شامل پسامدهای فردی، شغلی، سازمانی، اجتماعی و تیمی، همراه با 15 مؤلفه و 42 شاخص منجر شد. پسامدهای سازمانی با میانگین قطعی 0.721 بالاترین اولویت را کسب کرد و پس از آن پسامدهای شغلی، تیمی، فردی و اجتماعی قرار گرفتند. در سطح شاخصها، کاهش بدبینی سازمانی، کاهش استرس شغلی، کاهش قصد ترک شغل، ارتقای عملکرد بیمارستان و بهبود سلامت روان کارکنان از مهمترین پسامدهای تأییدشده بودند. بهزیستی کارکنان پدیدهای چندسطحی است که علاوه بر سلامت و نگرش فردی، عملکرد شغلی، پایداری سازمانی، روابط اجتماعی و اثربخشی تیمی را تحت تأثیر قرار میدهد. چارچوب ارائهشده میتواند مبنایی برای طراحی سیاستهای منابع انسانی، تخصیص هدفمند منابع و ارزیابی برنامههای ارتقای بهزیستی در بیمارستانها باشد.
