طراحی و تبیین مدل مستندسازی و تسهیم دانش مدیران و کارکنان بانکهای ایرانی

هدف این مطالعه طراحی و تبیین مدلی جامع برای مستندسازی و تسهیم دانش مدیران و کارکنان بانکهای ایرانی است. پژوهش حاضر یک مطالعه کیفی مبتنی بر رویکرد دادهبنیاد است. دادهها از طریق مصاحبههای نیمهساختاریافته با مدیران و کارکنان واجد شرایط در بانکها جمعآوری شد. شرکتکنندگان با روش نمونهگیری هدفمند و بهصورت گلولهبرفی انتخاب شدند و پس از انجام یازده مصاحبه، اشباع نظری حاصل گردید. تحلیل دادهها در سه مرحله کدگذاری باز، محوری و انتخابی انجام شد. برای افزایش دقت و پایایی تحلیلها از بررسی همکار و گروه کانونی استفاده شد و نسخههای اولیه کدها و مفاهیم با مشارکتکنندگان منتخب بازبینی و اصلاح شد تا اعتبار درونی مدل تضمین شود. نتایج نشان داد مدل نهایی شامل شش بعد اصلی است که هر یک از آنها نقش مشخصی در تسهیم و مستندسازی دانش دارند. این ابعاد شامل شرایط علّی، عوامل زمینهای، شرایط مداخلهگر، پدیده محوری، استراتژیها و پیامدها هستند. در مجموع ۳۳ مؤلفه و ۹۶ شاخص در مدل شناسایی شد که ساختاری جامع برای درک و تبیین فرآیندهای دانشی در بانکها فراهم میکند. ابعادی همچون سیستم انگیزشی، جانشینپروری دانشی، ساختار سازمانی، زیرساخت فناوری اطلاعات، و فرهنگ سازمانی از مهمترین عناصر اثرگذار در تقویت رفتارهای تسهیم دانش شناخته شدند. نتایج پژوهش نشان میدهد که بهکارگیری یک مدل جامع مبتنی بر ابعاد مختلف انسانی، ساختاری و فناورانه میتواند توان سازمانها را در حفظ، انتقال و بهکارگیری دانش افزایش دهد. این مدل میتواند چارچوبی کاربردی برای بهبود فرآیندهای دانشی و ارتقای کارآیی سازمانی در بانکهای ایرانی فراهم سازد و از خروج دانش حیاتی در اثر جابهجایی یا بازنشستگی کارکنان جلوگیری کند.
