Identifying the Components of a Professional Competency Model for Key Employees in the Insurance Industry

Abstract

This study aimed to identify and conceptualize the dimensions and components of professional competencies required for key employees in the insurance industry, considering technological transformation and evolving market demands. A qualitative research design using thematic analysis was applied. The study began with an extensive review of theoretical and empirical literature, followed by semi-structured interviews with 15 experts, including senior managers and human resource specialists from insurance companies and academia. Participants were selected through purposive and snowball sampling, and data collection continued until theoretical saturation was reached. Interview transcripts were coded and analyzed using Braun and Clarke’s six-phase framework. The analysis resulted in a comprehensive four-dimensional model comprising interpersonal, functional, organizational, and individual competencies. Sixteen major themes and 36 specific concepts were extracted. Interpersonal competencies included conflict management, effective communication, negotiation and persuasion, and emotional intelligence. Functional competencies encompassed time management, data management, decision-making and problem-solving, change management, and human capital management. Organizational competencies involved strategic planning, effective leadership, performance monitoring, market analysis and forecasting, and marketing and sales. Individual competencies covered technology evaluation and adoption, AI utilization, data security, and active engagement in research and training projects. The proposed model offers a holistic framework of essential skills and capabilities for key employees in the insurance industry. It provides a practical basis for designing competency-based training programs, performance appraisal systems, succession planning, and human capital development strategies to enhance organizational resilience and competitiveness.
